中文摘要	基于文献分析,提出了以变革型领导为中介变量的科研项目负责人胜任特征与领导有效性之间的中介作用假设模型。采用问卷调查法及因素分析技术对281名优秀科研项目负责人的数据进行分析,得出科研项目负责人胜任特征模型具有三个维度,即领导性胜任特征、研究性胜任特征和管理性胜任特征;而后采用多元分层回归与路径分析技术研究了三者之间的关系,得出变革型领导的领导魅力维度是科研项目负责人胜任特征与领导有效性之间的部分中介变量。研究结果有助于深入了解科研项目负责人的领导机制。
英文摘要	Based on the results of literature analysis,this paper put forward the hypothesis model which is mediation model with Transformational Leadership as mediator between competency and leadership effectiveness of scientific research project directors. In order to verifying the hypothesis, questionnaire and factor-analysis technique were firstly used to analyze the data of 281 excellent persons who in charge of research projects, the result shows that the competency-model of scientific research project directors contains leading competence, academic competence and managerial competence. And secondly multiple-linear-regression and path-analysis technique were adopted to analyze the relationship of competency, transformational leadership and leadership effectiveness, the result shows that charisma dimension of transformational leadership is partial mediator between competency and leadership effectiveness. Empirical studies verified the hypothesis above. The findings are a great help to understand the leadership mechanism of scientific research project directors.
